Abstract

Sustainable Human Resource Management (SHRM) has been recognized as a strategic approach to supporting organizational sustainability. However, empirical evidence regarding the mechanisms by which SHRM enhances Sustainable Employee Performance (SEP) through Organizational Commitment (OC) remains limited, particularly in labor-intensive manufacturing industries. This study aims to analyze the mediating role of Organizational Commitment in the relationship between SHRM and SEP among employees in the furniture industry in Indonesia. The study employs a positivist paradigm with a deductive approach, quantitative methods, a cross-sectional survey design, and Partial Least Squares-based Structural Equation Modeling (PLS-SEM) using SmartPLS. Data were collected from 1,150 operational employees selected through purposive sampling. The results indicate that SHRM has a positive and significant effect on organizational commitment and sustainable employee performance. Furthermore, organizational commitment has a positive and significant effect on sustainable employee performance and was found to mediate the relationship between SHRM and sustainable employee performance. These findings expand the Sustainable Human Resource Management Theory by demonstrating that organizational commitment is a key mechanism linking SHRM practices to sustained improvements in employee performance within the context of the labor-intensive manufacturing industry. From a practical perspective, this study offers implications for companies to strengthen their SHRM practices in order to enhance employee commitment and foster sustained performance as the foundation for achieving organizational sustainability
